초록[abstracts]
[본 연구는 노인의료복지시설 종사자를 대상으로 시설의 영리 · 비영리성에 따른 종사자의 업무환경 인식과 소진의 차이를 분석하는데 목적을 둔다. 시군 및 운영주체에 따라 전라북도에 소재한 노인의료복지시설을 할당표집하여, 38개 시설(19개 영리시설, 19개 비영리시설)의 종사자 394명을 연구대상으로 하였다. 연구방법은 t-test 및 종사자 특성을 1수준으로, 기관 특성을 2수준으로 산정한 다층분석을 활용하였다. 종사자 특성 및 기관 특성을 통제한 다층분석의 결과, 비영리 노인의료복지시설 종사자가 영리 노인의료복지시설 종사자보다 업무환경을 유의미하게 긍정적으로 인식하고 있으며, 소진의 정도도 유의미하게 낮은 것으로 나타났다.t-test 결과, 업무환경 인식 중 업무량, 보상, 상사와의 관계가, 소진 중 정서적 고갈이 두 시설 종사자에 유의미한 차이를 보였다. 이러한 결과를 바탕으로 노인의료복지시설 종사자 처우 개선 및 영리시설과 비영리시설의 지원방안 등 노인장기요양법 활성화 방안에 대한 함의를 담는다. 본 연구는 사회서비스 전달체계의 두 축을 담당하는 영리와 비영리시설 비교연구에서 그동안 미진했던 종사자 처우에 대한 실증연구를 진행하였음에 그 의의가 있다.
The purposes of this study are to examine the differences in worker’s perceived job environment and burnout between profit and non-profit nursing homes, and to suggest the progressive direction to develop effective ways to improve the work environments of workers at nursing home facilities. For the purposes, 394 responses from workers at nursing home in Jeollabukdo province are analyzed through t-tests and multi-level analysis by using Stata ver. 14.2. The findings of the analyses are as follows. First, workers at profit nursing homes have statistically lower perceived job environment(p<.05) and higher burnout(p<.05) than workers at non-profit nursing homes. Specifically, among the several measures of perceived job environment and burnout, workloads(p<01), compensation(p<.05), relationship with superior at work(p<.05), and emotional burnout(p<.05) statistically differ by profitability of nursing homes. Second, with controlling for socioeconomic backgrounds of workers and characteristics of nursing homes, the profitability of nursing homes has still significant effects on workers’ perceived job environment(p<.05) and burnout(p<.05). Based on the results, this study suggests the progressive direction toward improving workers at nursing home as follows. First, to improve the perceived work environment and to lower burnout of nursing home workers, the adequate financial compensation scheme for the nursing home workers should be offered. Further, legal standards and regulations should be established for the working conditions of the nursing home workers. Second, it is necessary to strengthen systematic continuing education and qualification management of nursing home workers to enhance the professionalism of the workers.]
